El objetivo de este trabajo consiste en analizar empíricamente los determinantes de la satisfacción laboral de los asalariados españoles. Para ello se plantea un marco teórico derivado de las llamadas teorías 'de abajo arriba' obtenidas del campo de la psicología en el que la satisfacción laboral declarada por un trabajador es el resultado de una serie de efectos contrapuestos provocados por diversos aspectos positivos y negativos asociados al puesto de trabajo. A través de la estimación de modelos probit ordenados y utilizando datos de la Encuesta de Calidad de Vida en el Trabajo para el periodo 2001-2004 se analizan cuáles de estos aspectos positivos y negativos tienen un mayor impacto relativo sobre la satisfacción laboral de los trabajadores españoles. Los resultados obtenidos muestran al salario como uno de los aspectos con mayor impacto positivo y al estrés como al de mayor impacto negativo. Por otra parte, se observan diferencias significativas entre hombres y mujeres como, por ejemplo, la mayor importancia que éstas dan a tener un trabajo interesante o a la percepción de unas buenas relaciones interpersonales en el entorno laboral.
The aim of tisis paper is to analyze empirically the determinants of job satisfaction among Spanish employees. For that purpose we use a bottom-up psychological model, in which satisfaction is considered as a result of the balance between work-role outputs Cpleasures or positive aspects9 and work-role inputs Cpains or negative aspects) related to the job. By the estimation of ordered probit models and using data from the Living Standards Quality in the Job corresponding to years 2001 to 2004, we treat to evaluate the relative importance of these work-role outputs and inputs in the determination of the job satisfaction of the Spanish employees. The results show that work compensation is one of the most important work-role outputs while the stress is the most important work-role input. On the other hand there exist gender differences as, for example, that women give more value to having and interesting job and to the existence of some good interpersonal relations in the firm.
